Hiring decisions shape every organization, yet many companies continue to focus on filling positions quickly rather than building systems designed to identify and reduce risk. According to security consultant and former law enforcement commander Wade Lyons, that approach often creates problems that become expensive to fix later.

Drawing on nearly two decades of experience in recruiting, background investigations, leadership, and public safety operations, Lyons is encouraging organizations to take a more structured approach to hiring. He believes many businesses underestimate the long-term impact of poor vetting practices and inconsistent hiring processes.

“Most organizations spend more time evaluating equipment purchases than they do evaluating the people they bring into critical roles,” Lyons said. “Hiring decisions affect culture, performance, accountability, and risk. The process deserves the same level of attention as any other major business decision.”

Throughout his law enforcement career, Lyons oversaw recruiting operations, hiring initiatives, and background investigations for one of the largest police departments in Texas. His experience included reviewing candidate histories, evaluating employment records, conducting investigations, and helping develop hiring systems designed to identify potential concerns before they became organizational problems.

According to Lyons, many hiring mistakes occur because organizations rely too heavily on interviews while overlooking the importance of verification and pattern recognition.

“I remember reviewing a candidate who interviewed extremely well and had impressive credentials,” he said. “Once we started verifying information and examining employment history more closely, we found repeated issues involving workplace conflicts and inconsistent reporting. The interview told one story. The background investigation told another.”

Research continues to highlight the importance of thorough hiring practices. Industry studies have found that resume inaccuracies and misrepresentations remain common, while poor hiring decisions can create significant costs through turnover, lost productivity, training expenses, and workplace disruption.

Lyons believes organizations can significantly reduce risk by implementing consistent hiring frameworks that emphasize verification, structured interviews, and objective evaluation criteria.

“Strong hiring systems are not designed to eliminate every risk,” he said. “They are designed to reduce uncertainty and help decision-makers make informed choices based on evidence instead of assumptions.”

He also points to organizational culture as an often-overlooked component of successful hiring. Candidates evaluate employers throughout the hiring process, making consistency, communication, and professionalism critical factors in attracting high-quality talent.

“Candidates notice everything,” Lyons said. “They notice how quickly organizations communicate, whether leadership appears aligned, and whether expectations are clear. Hiring is one of the first places where organizational culture becomes visible.”

Today, Lyons applies many of the same principles through Black Onyx Investigations, where he works with organizations on background investigations, security consulting, risk assessments, and executive protection services. His work focuses on helping clients identify potential risks, improve decision-making processes, and strengthen operational systems.

As workforce challenges continue to evolve, Lyons believes organizations that invest in disciplined hiring practices will gain a significant advantage.

“The strongest organizations are usually the ones that treat hiring as a long-term investment instead of a short-term transaction,” he said. “When you build better hiring systems, you create stronger teams and reduce risk at the same time.”
